A struggle I have as a manger, where I'd love to get advice/resources: how to approach individual strengths/weaknesses. I've ping-ponged between two extremes and felt unsatisfied with both.

You can focus on improving weaknesses. But what about someone who loves (and is phenomenal at) implementing a spec, but loathes (and struggles with) navigating ambiguity before reaching a spec? Do you focus on growth here, at the risk of making them miserable and ineffective?

You can play to their strengths. You approach the team as a collection of differently-shaped people, and try to divvy things up according to shape. Ideally everyone gets to do what they love, and everyone is effective. But is anyone *growing*?

Part of the problem is that the "weaknesses" I'm thinking about tend to be pretty deep-set struggles/dislikes. Change at that level is hard, and slow, and I don't know how to facilitate it -- especially when I share similar weaknesses!

One interesting related tidbit: researchers doubt that "learning styles" are real, in the sense that a person's preferred learning style doesn't seem to impact their ability to learn in other styles. But nobody doubts that people feel deep affinity to particular styles.

In particular, people feel frustrated when asked to learn in other styles.http://www.jdsupra.com/legalnews/don-t-adapt-to-learning-style-28227/ …
