I’ve never been promoted, in 20+ years of working in software. Hadn’t fully realized it until I saw this thread & thought through all the ‘transitions’ I’ve been through. tbh I don't think this is unusual or limited to women. I've been in the industry for 20+ years and I've also only had one or two promotions. The rest was being proactive, changing jobs, managers, that sort of thing. Promotions don't happen in software development it seems :P

I used to think so but I don’t believe it anymore. How good you are is relative but how your career progresses is highly dependent on your management layer.
