"How do we change the culture of a field to make it more welcoming to this or that group?" is the wrong question. The right question is "What is the culture that best serves the field's mission?"

I know of one field where I can confidently say there is no single culture. There are multiple cultures and possibly layers of cultures. These cultures have their own beliefs about "the" field. Other fields may be like this.

Agree. A field exists to provide value to society and only incidentally to further the interests of its participants to the extent that those interests help the outcome.
