The sign of a mature engineering organization is their ability to hire, train, supervise, and promote such that junior engineers make sense.

Nothing wrong with organizational immaturity! Everyone starts there! Recommend growing out of it or, in alternative, accepting you pay more.

you can invest in training/mentorship/systems&processes/etc or you can accept $200k per engineering employee. Pay whichever way you choose.
