I sometimes address groups of men as "hey girls!" so I guess that's fair.

use of girls and ladies makes me very uncomfortable especially when coming from men and in the workplace.

the former cos of infantalisation and the latter cos "lady" has very strong connotations about who is and not one.

It's basically a colloquial form of "girls" - a bit like "gals" or "lassies" but the connotations might differ slightly.

"lassies" haha, it's interesting cos in my other language there is a word for young woman that doesn't infantalise

I for one am not offended if I am addressed with "gals" bc intention counts as well. it's no big deal.
