I am a PI and I HAVE zero tolerance for toxic behaviors in my team. Highly recommend setting up a code of conduct for the group. Get a code of conduct and enforce it. My experience is, zero tolerance policies tend to backfired b/c abuse becomes subtler and hidden. I think we need to foster accountability. (At least my experience is that places that say they have zero tolerance policies, end up just covering up bad behaviour).

Yes that what zero tolerance means : that bad behaviour will never be rewarded and indeed at institutional level good behaviour is recommended and even sometimes rewarded but bad behaviour goes unpunished. But as a PI in your own group you can abide by that policy

Yeh that makes. I guess zero tolerance at an personal level is different from zero tolerance at an institutional level. Sort of reflecting on my direct experience w/ reporting abuse despite the universities “zero tolerance” policy.
