My experience is, zero tolerance policies tend to backfired b/c abuse becomes subtler and hidden. I think we need to foster accountability. (At least my experience is that places that say they have zero tolerance policies, end up just covering up bad behaviour).
They need to go hand in hand!
Yes that what zero tolerance means : that bad behaviour will never be rewarded and indeed at institutional level good behaviour is recommended and even sometimes rewarded but bad behaviour goes unpunished. But as a PI in your own group you can abide by that policy
I wished people who did shitty things just acknowledged it and got help so they could stop. Whenever I complained in the past there was always “insufficient evidence”and everyone turned a blind eye — literally no matter how awful the behaviour was.
