Some people can take it straight, whereas for some, you need to sugarcoat. Also, not all feedback has to be negative. "You handled that situation well" is still feedback, just a positive one

Feedback (both positive and negative) should always be about affecting future behaviour. It should also be regular, not annual.

Thanks dude! And beware all - when you read about feedback (like lately in the WSJ) they're talking about things they gleaned from performance reviews - not managers talking to their directs regularly. Bad data
