Two questions, since we don’t do these (but should): 1/ Most people have jobs already; how do you not alert their employer? 2/ I’ve found most people give good references; what red flags (like damming with faint praise, objective work styles, etc) do you look for?

We’re still experimenting, so with that caveat... 1. Hard if still employed, but could consider asking former employers and request confidentiality up front. 2. More indirect questions like, “What skills should a team have to complement their work style?”
