I've always thought, if I were redesigning the academic hiring process from the ground up, I'd redesign it as an adjunct-to-TT-to-tenure process. So many departments get burned by bad hires because a job talk isn't enough to tell if someone can teach, etc.

Or how often does a dept go through an expensive search and land on someone with a prestigious PhD who leaves them three years later for a city they actually want to live in...

When there are plenty of PhDs who are NTT instructors in that dept and have family in the area etc, ie actually want to live there

And somehow it's always "well but their research portfolio" yeah maybe your adjuncts and lecturers would also have that with a R1 job...

Well and frankly, even at R1...'well but their research' is kind of dumb in the humanities at this stage. Even prestigious R1 history departments can end up in a rough spot if a prof. on one of their major surveys repeatedly under-enrolls because they can't teach.

But a lot of the time, by the time it is apparent that there is a long-term enrollment problem of that sort, the problem is already tenured and the department is locked into a huge on-going expensive problem. Hiring from your adjunct pool removes that risk.
